Perceptions and Realities of Employee Experience: Insights from Saudi Organizations
Abstract
This study investigates how employees in Saudi organizations perceive and evaluate their employee experience (EX), aiming to uncover the organizational dynamics that shape positive and negative aspects of workplace engagement. Using a qualitative methodology, ten focus group discussions were conducted with employees across diverse sectors in Saudi Arabia. Thematic analysis revealed four central themes: definitions of EX, factors enhancing EX, barriers undermining EX, and employee evaluations of current EX practices. Findings show that positive EX is underpinned by structured support systems, transparent communication, and inclusive leadership, while negative experiences are rooted in inconsistency, favoritism, and misaligned organizational practices. Participants further emphasized gaps between stated values and actual EX delivery, calling for systemic coherence and relational attentiveness. The study contributes to the growing body of EX literature by offering culturally grounded insights from a non-Western context, extending the theoretical understanding of EX as a multidimensional, dynamic construct. Practical implications are offered for HR professionals seeking to align EX strategies with employee expectations in rapidly evolving work environments..
