Abstract

The contemporary workplace faces an unprecedented demographic shift with five distinct generational cohorts converging in organizations worldwide. This study addresses a significant research gap regarding Generation Alpha's (born 2010-2024) imminent entry into hybrid work environments within Egypt. Through a sequential mixed-methods approach with quantitative dominance, we collected data from 427 employees across 15 Egyptian organizations spanning public, private local, and multinational sectors. We developed and validated the Generational Convergence Design (GCD) framework and its operational measure, the Generational Convergence Index (GCI). Our structural equation modeling analysis reveals that successful generational convergence is enabled by high-quality hybrid work design and mediated by digital fluency bridges , with knowledge transfer effectiveness and value alignment serving as critical moderators. Most significantly, we demonstrate that emerging market contextual factors are not mere control variables but active moderators that fundamentally reshape convergence dynamics, with contextual adaptation amplifying hybrid work effectiveness by 89%. These findings challenge Western-centric generational models and establish that convergence in emerging economies requires intentional design rather than passive accommodation. Theoretically, we advance generational research by positioning convergence as a strategic asset rather than conflict management, while practically providing evidence-based strategies for organizations navigating multi-generational integration as Generation Alpha enters the workforce. This research contributes to institutional theory, social identity theory, and hybrid work literature while offering actionable insights for HR practitioners, multinational corporations, and policy makers in emerging economies.
