Abstract

Grounded in conservation of resources theory, this study explores the influence mechanism and boundary conditions of green human resource management (GHRM) on employees' green initiatives using a two-wave survey of 290 Chinese employees across industries. Quantitative results reveal that GHRM exerts a significant positive effect on employees’ green initiatives, with green mindfulness playing a partial mediating role. Further, knowledge sharing positively moderates the relationship between GHRM and green mindfulness, and strengthens the indirect effect of GHRM on green initiatives via green mindfulness. Situating these findings within broader debates on green human resource management and employee pro-environmental behavior, this study advances existing research by clarifying how relational and psychological resources shape employees' early green entrepreneurial-like actions, offering targeted practical insights for enterprises to drive green transformation and enhance environmental sustainability.
