Employee Perceptions of AI-based Recruitment Tools in Kochi's IT Sector: A Conceptual Exploration
Abstract
AI is transforming recruitment in India's IT industry through automation of key functions like resume evaluation, candidate sourcing and initial interviews. In emerging technology hubs like Kochi, the adoption of AI-driven recruitment tools is accelerating, supported by initiatives such as Launchpad Kerala and the growth of digital HR platforms. As IT employees interact more frequently with these systems, understanding their perceptions becomes essential for ensuring ethical and effective adoption. This conceptual paper examines employee perceptions of AI-based recruitment tools within Kochi’s IT sector, integrating insights from the Technology Acceptance Model (TAM) and ethical AI frameworks. The study highlights how perceived usefulness, ease of use, algorithmic transparency, fairness, and awareness shape employee acceptance. While employees often acknowledge the efficiency and accuracy associated with AI-based hiring—particularly in reducing time-to-hire and improving candidate-job fit—concerns persist. These include algorithmic bias, opacity in decision-making, privacy risks, and fears of over-reliance on automation. The conceptual framework presented in this paper proposes two key relationships: that higher awareness of AI tools positively influences employee perceptions, and that bias-related concerns negatively impact satisfaction and acceptance. Drawing from national and global literature, the paper synthesises empirical patterns showing strong appreciation for AI efficiency but persistent concerns regarding fairness and human oversight. The paper concludes by outlining implications for organisations in Kochi, emphasising the importance of hybrid recruitment models, transparency initiatives, and employee training. The proposed framework offers a foundation for future empirical studies that aim to validate perceptions of ethical AI deployment in localised IT contexts.
