Abstract

This study examines the interactions between community, economic and normative logics within small and medium-sized enterprises located in priority urban areas in France. Based on two case studies conducted in the transport and private security sectors, the research relies on a qualitative methodology combining nineteen interviews (non-directive and semi-structured), non-participant observation and internal document analysis. The thematic analysis, conducted using the Gioia methodology and supported by methodological triangulation, compares the two contexts through common themes related to diversity, managerial practices and sense of belonging. The findings show that managers combine social proximity, economic performance and institutional compliance in shaping their managerial models. Ethnic and religious affiliations, initially serving as sources of cohesion, evolve under the effects of formalization and professionalization. Regulation then becomes a lever for structured inclusion, marking a transition from community-based management grounded in solidarity to inclusive management centered on rules, competence and professional recognition.
