Nepotism Without Shame: When Loyalty Replaces Legitimacy
Abstract
This paper introduces the concept of Nepotism Without Shame to explain how relational hiring increasingly replaces professional legitimacy in contemporary Western organisations. Rather than framing nepotism as favouritism or corruption of intent, it shows how leaders operating under pressure substitute familiarity for judgement as a survival strategy. Drawing on behavioural ethics, organisational culture, and psychological safety research, the paper analyses how relational trust displaces role-legitimacy, how loyalty networks shield harm, and why high-vulnerability sectors such as disability and community care are particularly exposed. The paper concludes by outlining structural interventions required to restore legitimacy, protect ethical voice, and separate trust from appointment.
