Abstract

The modern organizational environment is characterized by the need to integrate the environmental, social, and governance (ESG) longevity and the disruptive influence of digital technologies, namely, Artificial Intelligence (AI) and predictive analytics. The article fills a important literature gap in the current extant literature on the effective strategic management of this convergence. Although the synergistic promise between Green HRM and technological innovations is understood, studies have not developed a sound framework on how companies design, execute, and manage these innovations in a manner that will allow the generation of sustainable and non-imitative competitive advantage. This study hypothesizes and confirms a new conceptual model in which Ethical AI Governance (EAG) is the key mediating variable between Digital HR Innovation and Organizational Innovation (OI). The framework assumes that Sustainable Human Resource Management (SHRM) practices serve as important antecedents, which offer key resources at the workplace, which create micro-level impacts (employee resilience and involvement at work). This is a necessary human capital channel that maintains innovative behaviours (H1). At the same time, EAG must be stringent in case technology can be adopted successfully, reducing the risks of algorithmic bias and privacy (H2). Such an ethically managed structure is converted into high-quality Sustainable Competitive Advantage (SCA) through the creation of governance moats, increased consumer trust, and less regulatory risk. The resulting framework highlights the fact that the strategic position of HR is changing towards being the key organizational custodian of ethical technological application, creating long-lasting value to the enterprise and the society as a whole.
