Abstract

In the context of high-turnover industries—particularly those reliant on knowledge workers such as information technology (IT), software engineering, and other high-skill sectors—talent retention has emerged as a critical strategic concern (Costa et al., 2024; Tahir & Ashraf, 2025). Organizations face increasing competition not only for market share but also for highly qualified professionals, whose departure can result in significant operational, financial, and knowledge continuity costs (Costa et al., 2024; Tahir & Ashraf, 2025). Amidst this challenge, Psychological Capital (PsyCap)—a construct encompassing hope, efficacy, resilience, and optimism—has gained prominence as a potential lever for enhancing talent retention.
