Abstract

The widespread adoption of hybrid work has fundamentally reshaped organizational practices in the information technology (IT) sector. In India, where the IT industry is a major contributor to employment and economic growth, hybrid work has moved beyond a temporary adjustment to become an enduring feature of workplace design. Alongside operational considerations, hybrid work is increasingly viewed as a potential mechanism for advancing gender inclusion in a sector historically characterized by gender imbalances, particularly in workforce participation, retention, and leadership representation. Despite this growing relevance, there is limited scholarly attention to how employers themselves conceptualize, design, and govern hybrid work arrangements with gender inclusion objectives. This descriptive research article examines hybrid work and gender inclusion in Indian IT firms from an employer perspective. Drawing on organizational policies, qualitative insights from human resource professionals, and descriptive workforce trends, the article explores how hybrid work models are structured, the gender-responsive practices embedded within them, and the outcomes and challenges associated with their implementation. The findings suggest that hybrid work can contribute positively to gender inclusion when supported by deliberate employer-led policies, managerial accountability, and inclusive organizational culture. However, persistent challenges such as visibility bias, uneven policy application, and performance evaluation complexities highlight the need for continuous refinement. The article contributes original, practice-oriented insights to the literature on gender, work, and technology, and offers implications for employers and policymakers navigating the evolving future of work.
