Abstract

Paper 18 in the ABM Blueprint Independent Research Series. The Peter Principle (1969) — the observation that employees rise to their level of incompetence — has been management orthodoxy for fifty years without a mechanistic explanation. This paper provides one: career advancement changes the cognitive task profile of a role without changing the individual's PAG calibration, producing chronic Limbic Friction that follows a predictable four-stage trajectory from compensation to collapse. Key contributions: The Task Profile Matrix: A 2×2 classification (Technical–Relational × Autonomous–Exposed) mapping career roles onto attachment-relevant cognitive demands. Four Quadrants: The Workshop (Architect-native), The Stage (Architect-challenging), The Sanctuary (Radar-native), and The Arena (Radar-challenging). Six Archetypal Trajectories: Specialist→Manager, Caretaker→Administrator, Creator→Figurehead, Helper→Leader, Maverick→Bureaucrat, and Lateral Collision — each with profile-specific neurobiological mechanism and clinical presentation. Limbic Friction Accumulation Model: A four-stage decline trajectory (Compensation → Friction → Shame Lock → Collapse) with predictive timelines and stage-specific biomarkers. Organizational Solutions: Pre-transition autonomic assessment, dual-track career architecture, profile-specific transition support protocols, and depathologized exit ramps. Part of the Professional Distress Triad (Papers 6, 17, 18): Paper 6 (Biological Defeat / Shame Lock) explains the individual mechanism. Paper 17 (Cognitive Ecology) maps the professional selection effects. Paper 18 (Promotion Paradox) connects them: how organizational structure triggers the Shame Lock through task-profile mismatch produced by the selection effects the Cognitive Ecology describes.
