Abstract

The integration of Artificial Intelligence (AI) in Human Resource Management has shifted organizational learning from standardized training to dynamic, continuous ecosystems. However, a significant gap remains in understanding how AI enables complex organizational learning while balancing emerging ethical tensions. This study investigates the transformative role of AI in enhancing organizational learning and employee development. Adopting a mixed-methods sequential design, data was collected from 200 employees via surveys and 15 HR managers through semi-structured interviews. To operationalize the research, we proposed and empirically validated the novel S.E.N.D. (Sensing, Engaging, Nurturing, Developing) framework. Structural Equation Modeling (SEM) results confirm that AI adoption significantly enhances learning effectiveness (β = 0.61, p < 0.001), which in turn mediates employee development outcomes. Qualitative thematic analysis corroborated these quantitative trends, highlighting AI's capability for hyper-personalization, but also exposing profound concerns regarding data privacy and algorithmic anxiety. The findings demonstrate that while AI is a powerful strategic enabler, sustainable learning requires transparent governance and robust human-in-the-loop mentorship. Ultimately, this study offers a theoretical and practical blueprint for leaders to responsibly implement AI-driven continuous learning.
