Abstract

Objective: The relationship between commitment and job performance among employees of an educational unit in the province of Cotopaxi was analyzed, considering its relevance for guiding human talent management decisions in school settings. Methodology: A quantitative, non-experimental, cross-sectional, correlational study was conducted with 43 participants (teachers, administrative staff, and support personnel). The Utrecht Work Engagement Scale in its abbreviated version (UWES-9) and the Individual Work Performance Questionnaire (IWPQ-18) were administered. Level distributions were estimated, and the association was assessed using Spearman’s rho, given the non-normal distribution of the scores. Results: Predominantly high work engagement was observed in the sample. At the same time, it was noted that overall professional performance was mostly at a medium level, with a tendency toward high levels in task and contextual performance and low levels of negative behaviors. The analysis showed a weak positive relationship between engagement and performance, but it was not statistically significant (p > 0.05). Therefore, the findings were interpreted as a trend. Conclusions: The objective was met by empirically describing and contrasting the relationship between the two variables, and the null hypothesis was retained. The results suggested that high engagement may not automatically translate into higher levels of overall performance. This illustrates the value of considering organizational conditions and strengthening the evidence base with larger samples, conducting cross-institutional comparisons, and analyzing potential factors such as workload, work climate, and leadership.
