Abstract

The work environment is a determining factor for staff stability, well-being, and retention in socially oriented educational institutions. This article aims to analyze the impact of the work environment on staff retention at an educational institution linked to the Liga Deportiva Universitaria de Quito Club. The study was conducted using a mixed-methods approach with a quantitative predominance, applying a structured 18-item Likert-scale questionnaire complemented by semi-structured interviews with teaching, administrative, and support staff. The instrument assessed dimensions related to internal communication, leadership, interpersonal relationships, institutional recognition, and emotional well-being. The results show that a favorable work environment is significantly associated with higher levels of motivation, job satisfaction, and intention to remain, reflecting a positive perception of the organizational context and institutional commitment. In conclusion, strengthening the work environment emerges as a key strategy for human resource management in educational institutions, contributing to staff retention, organizational stability, and continuity of pedagogical processes
