Abstract

The aim of this thesis is to support building more sustainable organizational cultures through transformation. It is as important to increase work well-being and ethicality throughout value chains as it is to direct operational models towards environmental responsibility. In this thesis, a new transformation framework to-wards sustainable cultures is proposed. The framework draws from the relevant literature and an empirical study including private and public organisations. The urgency for transformational improvements is clear. The main new drivers are seen to be climate change, unethical practices and the estimations that over half of all change initiatives fail. The literature part draws from the fields of change management and social psychology. Based on the literature review and its reflection, a first version of the transformation framework is proposed. The empirical study includes a survey and interviews of eight organisations. It is used to refine the first version of the proposed framework. The empirical study was important because it indicates that the contemporary change management models are still lacking a comprehensive perspective. It also emphasizes areas, like organisational readiness for change and continuous learning, that have been somewhat overlooked in the business management literature highlighting their importance. The proposed transformation framework towards a sustainable culture has four stages, namely preparation, initiation, transition and institutionalisation. All the stages comprise phases, altogether the framework has twelve phases. All phases include elements with corresponding actions to guide the successful execution of the framework. The main conclusions of this research are that, firstly, in successful transformations, both systemic and holistic perspectives need to be present. Secondly, business and social psychology views must form an intertwined combination to offer a highly relevant human perspective. Thirdly, sustainability has a central role in all stages of the transformation. The proposed framework promotes successful transformations of organisations leveraging both ethical and environmental well-being.
